I’ve gone dog-sledding a couple times (including a week-long trip) and for what it’s worth, the dogs are always SUPER SUPER excited to get going and always seemed very happy and enthusiastic. They’re dogs, they got lots of food and praise for a well done job and that’s pretty much the life. 🙂

As far as staying warm, snow is actually pretty insulating (have you ever built an igloo?) and in *really* cold weather/shitty wet snow the dogs get supplementary warmth or simply not taken out, depending on the situation.
